A process org chart is a cool idea! One thing I do when crafting a job description before I hire is to list what the person will be doing daily, weekly, monthly, and quarterly. This way I know what I'm looking for, and can describe it to candidates. It also helps inform what questions you'll want to ask when interviewing.

All this can be fixed by paying a retired military NCO to consult on your small business and then implementing what they recommend. This is basic unit management taught at all military professional leadership/management education.
