How about an agreement where the border regions are fully under Ukrainian control, but demilitarized with peace-keeping forces and with respect for Russian as an official language in those areas along with Ukrainian?

This conflict isn't the same as something you'd see in the likes of Northern Ireland during The Troubles. Russia only spouts concern for Russian speakers in eastern Ukraine as a propaganda talking point and a pretext to invasion. An agreement like you suggest would be moot because the entire reason for the invasion was to curb NATO's expansionist ambitions.
I love how people on this channel discuss negotiations without thinking to invite a single Ukrainian. As usual, let big guys decide. It always works, right?
