Hello sir, I'm running a firm in a rural area. which has uneducated employees they are all taken advances against their work, They always expect higher wage. How to motivate them??
Rajiv, speaking to the pay them enough to keep them thinking about the work topic, what is your take on a pay for performance model in which the employees earn a percentage based pay for the services completed? Is this just too complicated to pull off or a bad idea altogether?

You should set up criteria to measure their performance and have a reward system for the best-performing employee based on that. You can check their progress based on the % of the goals they complete. The system needs to be fair.
