You really don't need to set everyone to specialist, though. People heavily overestimate how important it is to match up high synergy classes. The synergy bonus is worth 12.5% of a match's overall score, and the actual match score difference between, say, specialist-specialist and fighter-fighter is just over 3 points (out of 100). By contrast, combined popularity is worth 30% of a match's score, so a high pop, low synergy pairing will almost always outperform a low pop, high synergy pairing.

Edit custom draft class. Just change all classes to specialist
