Once I reached Regional Contracts i managed to get L planes as you saw in the video. you can go to Map contracts and select the locations shown in the video and buy the contracts
You can get more crew in rewards on completing certain levels and you can also buy using gold planes(which is expensive). you can also hire some crew for a few hours by spending silver coins

How do you have so many L or X size planes I always get medium or small. Also how do you get many contracts from real people?
You can unlock L planes once you reach Regional Contracts and L/X planes on International contracts. I can send you a Player contract if you want.
